The Cost of Success: How Arc Raiders Development Led to Team Burnout

Maintaining a modern live-service title is a relentless balancing act between meeting the demands of millions of players and preserving the well-being of the workforce. For Embark Studios, the development of Arc Raiders has become a stark lesson in this struggle. Executive producer Aleksander Grøndal has opened up about how the pressure to deliver consistent content led to significant burnout within the team.

The Live-Service Trap

Transitioning to a live-service model proved to be far more grueling than many anticipated. Grøndal explained that while the traditional cycle of building, testing, and fixing works well during pre-launch development, the post-launch reality is different. The sheer scale of player expectations, combined with the heavy burden of maintenance—such as patching bugs, fixing exploits, and general technical cleanup—left the team with little breathing room.

“We were constantly overshooting our capacity,” Grøndal admitted. This constant state of overextension made long-term planning nearly impossible. The result was a cycle of high-pressure milestones that left the team exhausted and led to complaints from players regarding the lack of consistent updates.

Prioritizing People Over Deadlines

The burnout experienced at Embark Studios is a critical issue that threatens the long-term viability of their projects. Grøndal shared a personal perspective, recalling his time at EA working on Battlefield, where extreme pressure forced him to take a five-month medical leave to recover from total exhaustion. He emphasized that burnout doesn't just hurt individuals; it causes studios to lose the talented people who built their games in the first place.

To combat this, Embark Studios has taken decisive action by moving away from a monthly update cadence. The goal is to restructure workflows to allow for creativity and a sustainable work-life balance. By shifting focus from short-term sprints to a big-picture approach, the studio aims to protect its workforce and ensure that Arc Raiders can thrive in the long run without sacrificing the people behind the screen.
